ABSTRACT:- Toxic leadership has emerged as one of the most destructive forces affecting modern organizations. Research has consistently demonstrated that toxic leadership contributes to employee disengagement, psychological distress, and workplace silence, diminished organizational commitment, increased turnover intentions, and reduced innovation. While scholars have extensively examined the causes and consequences of toxic leadership, considerably less attention has been devoted to understanding how organizations recover after toxic leadership environments have been identified or removed. This gap in the literature creates a significant challenge for organizational leaders seeking to restore trust, rebuild culture, and reestablish organizational effectiveness.
This conceptual article introduces the Leadership Recovery Framework (LRF), a multidimensional model that explains how organizations recover from toxic leadership and transition toward psychologically safe, innovative, and high-performing cultures. Drawing upon Psychological Safety Theory, Transformational Leadership Theory, Organizational Learning Theory, Social Exchange Theory, and Trust Repair Theory, the framework proposes that organizational recovery occurs through a series of developmental stages including recognition, leadership transition, trust restoration, psychological safety development, employee voice activation, organizational learning, and innovation renewal.
The article synthesizes contemporary research on toxic leadership, trust repair, employee voice, organizational culture, and organizational resilience. Managerial implications and future research directions are discussed. The Leadership Recovery Framework contributes to leadership literature by shifting attention from the consequences of toxic leadership toward the mechanisms through which organizations achieve sustainable recovery and renewal.
